Even the Total War engine starts to slow down when there are 10 000+ soldiers on screen so I'm pretty sure that the Elemental engine would also have some problems.

3 minutes sounds about right for tactical battles. If they lasted longer, people wouldn't use them in multiplayer.
I think the whole NPC recruiting process should be deeper. Maybe add more ways to recruit those heroes. One NPC type could ask you to perform a certain quest before joining your party, while another NPC would only join you if you manage to defeat him in a duel.
I think they should just add some weather magic into the game so you could summon some rain clouds when you facing tons of archers.
Yeah, I always thought that the battles in Elemental would be similar to the battles in Birthright.
